Client profile: A global company employing tens of thousands of people and serving major clients in the e-commerce, fashion, and FMCG sectors.

Challenge

Nearly all contract logistics operators face challenges with their Solution Design teams. The client had struggled to fill the vacancy left by an experienced engineer for 9 months. Another recruitment partner had been engaged but failed to deliver satisfactory candidates. This wasn’t surprising, as Solution Design is one of the most demanding recruitment areas.

  • A very limited and closed market for specialized candidates
  • High demand for similarly qualified candidates from competing firms in the Solution Design space
  • Entering a market where candidates had likely already seen this offer
  • Concerns about job stability among potential candidates due to a recent decrease in contract logistics inquiries

Process

1. Preparation:

We reviewed the client’s previous efforts and identified the strengths and weaknesses of the job offer.

2. Search:

We utilized our established network to reach out to individuals who weren’t actively seeking new challenges. Only the 10 largest companies in the sector, with developed Solution Design structures, were viable targets.

3. Rezultat:

After 2 weeks of search efforts, we presented 3 experienced candidates who matched the required profile.

4. Interview Finalization:

The client was impressed with all three candidates’ experience and skills. However, the chosen candidate received a counteroffer 30% higher than their current salary and decided to stay with their employer. The second selected candidate also received a counteroffer, matching the client’s offer, along with a promotion. The third candidate decided after the interview that they preferred to pursue a more operational role.

5. Alternative Solutions:

Having completed a full market mapping of candidates in the top 10 companies in the sector, we worked with the client to define acceptable alternative options. This included smaller logistics operators and companies providing infrastructure and equipment solutions for warehouses.

6. Outcome:

After another 2 weeks of searching, we provided 4 recommendations. These candidates had the necessary experience and skills, allowing the client to create a development program to bring them up to full autonomy. The selected candidate joined the company after a 3-month notice period.

Results

Despite the increasing awareness of counteroffers in the TSL industry, we were able to help the client secure the right candidate within 8 weeks. This was a significant achievement compared to the 9 months of unsuccessful searches conducted with another recruitment agency. Our success was largely due to our in-depth knowledge of the TSL market and extensive contacts, which allowed us to reach out to passive candidates who weren’t actively seeking new opportunities.
